It finds your D&amp;I page (\u201cWe believe in diversity\u201d). It finds a news item about your female CTO. It finds a Glassdoor review that says \u201cmen's stronghold.\u201d It finds statistics you never published.<\/p>\n<p>What will be the answer? That depends on which signals are strongest, and you can influence that.<\/p>\n<h3>AI and bias: the double challenge<\/h3>\n<p>The challenge is twofold:<\/p>\n<p><strong>1. AI systems can contain bias<\/strong><\/p>\n<p>LLMs are trained on historical data that reflects societal biases. Research shows that AI systems in recruitment\u00a0<strong>gender and racial bias may be present<\/strong> in CV screening, patterns that may also carry over into how they describe employers.<\/p>\n<p><strong>2. Your D&amp;I story must go through the AI filter<\/strong><\/p>\n<p>Even if your D&amp;I efforts are excellent, that information needs to be findable, citable and compelling for AI systems.<\/p>\n<h3>What works: data over claims<\/h3>\n<p>AI systems (like critical candidates) are sceptical of vague D&amp;I claims. Research shows effective applications:<\/p>\n<ul>\n<li><strong>Vacancy text optimisation:<\/strong>\u00a0NLP tools identify and remove gender-coded language. Cisco reported\u00a0<strong>10% more female candidates<\/strong>\u00a0After implementation of Textio<\/li>\n<li><strong>CV screening:<\/strong>\u00a0AI ignoring demographic information and focusing on skills. Amazon saw improvement in diversity of invited candidates<\/li>\n<li><strong>Personalised outreach:<\/strong>\u00a0AI that adapts communication to diverse audiences without stereotyping<\/li>\n<\/ul>\n<h3>Structuring your D&amp;I content for AI<\/h3>\n<p><strong>1. Dedicated D&amp;I page with data<\/strong><\/p>\n<ul>\n<li>Concrete figures on team composition<\/li>\n<li>Historical trend (improvement over time)<\/li>\n<li>Specific initiatives with measurable results<\/li>\n<li>External validation (certifications, awards)<\/li>\n<\/ul>\n<p><strong>2. Employee stories of underrepresented groups<\/strong><\/p>\n<ul>\n<li>Authentic stories, not corporate scripts<\/li>\n<li>Specific experiences and growth<\/li>\n<li>Published on LinkedIn and your website<\/li>\n<\/ul>\n<p><strong>3. Transparency on challenges<\/strong><\/p>\n<p>Counterintuitive but effective: recognise where you still need to improve. \u201cOur tech teams are 28% women, our goal for 2026 is 35%\u201d is more credible than \u201cWe are a diverse employer\u201d.\u201d<\/p>\n<h3>The Glassdoor factor<\/h3>\n<p>D&amp;I-related Glassdoor reviews weigh heavily in AI responses. Actions:<\/p>\n<ul>\n<li>Monitor D&amp;I sentiment in reviews<\/li>\n<li>Respond professionally to criticism (AI sees responses)<\/li>\n<li>Encourage staff from underrepresented groups to review<\/li>\n<\/ul>\n<h3>Practical steps<\/h3>\n<p><strong>This week:<\/strong><\/p>\n<ul>\n<li>Test: ask LLMs about D&amp;I at your company. What comes out?<\/li>\n<li>Audit your D&amp;I page: does it contain specific, recent figures?<\/li>\n<\/ul>\n<p><strong>This month:<\/strong><\/p>\n<ul>\n<li>Publish or update your D&amp;I data with concrete metrics<\/li>\n<li>Collect and publish 2-3 employee stories from various employees<\/li>\n<\/ul>\n<p><strong>This quarter:<\/strong><\/p>\n<ul>\n<li>Implement AI tools for bias-free job ads<\/li>\n<li>Build a monitoring system for D&amp;I sentiment in AI responses<\/li>\n<\/ul>\n<h3>The bottomline<\/h3>\n<p>In the AI era, your D&amp;I reputation is not what you say it is, it is what the data says. Vague claims are ignored; specific numbers are cited.<\/p>\n<p>The employers who win on D&amp;I are those who are transparent about their progress, including where they still need to improve.
